HSBC
European Senior Talent Review

Summary

We worked in partnership with the organisation development team to put together and then roll out a talent review process for 500 senior managers across Europe over a nine-month period.

Client Need

The goals of the project were to:

  • Clarify career goals;
  • Consider these goals in the light of 360 degree feedback information;
  • Provide the business with an external view on the potential of managers.

Our Approach

We worked with the client to put together a seven stage process:

  • Communication - to target managers and their line managers;
  • Personal reflection - we worked with the client to design an e-workbook that guided the manager through a review of their career, what they had enjoyed most, etc;

  • Line manager review - in which a further section of the e-workbook was completed by the line manager who gave their view on the participants strengths and career options;
  • 360 degree feedback capture - against the HSBC global senior capability framework;
  • Meeting with one of the Kiddy & Partners team - to pull together the information from the previous three steps and to gather data (structured interview) to form a view about their potential;
  • Senior panel review - a meeting between the relevant director, his team (including the target manager's boss), a senior HR business partner and the relevant consultant from our team. The purpose of the meeting was to discuss the key outputs from stage five and the recommendations for development and potential;
  • Feedback and personal development planning - between the line manager, target manager and the HR business partner.

Results

Over a nine-month period we conducted just over 500 career reviews with senior managers and attended the panel reviews. Each manager now has a personal development plan and the organisation has a clearer view on the talent within the business. HSBC is using the outputs from the project to drive the future learning and development activities for senior management, as well as for high potential programmes.
